She had it all:\u00a0research, publications, strong references.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cYou know why you\u2019re not getting in?\u201d a senior surgeon told her after several rejections. \u201cIt\u2019s because there are none \u2013 there are no Black female pediatric surgeons in this country.\u201d<\/p>\n<p class=\"gnt_ar_b_p\">She applied again. And twice more. Her mentor called hospitals, singing her praises and asking why she hadn\u2019t been matched. The chairman of surgery at a large hospital told her mentor it couldn&#8217;t take a chance on training a Black woman.<\/p>\n<p class=\"gnt_ar_b_p\">That was in the 1990s. Eventually Hayes-Jordan matched with a program and became the first Black female pediatric surgeon in the U.S.<\/p>\n<p class=\"gnt_ar_b_p\">Two decades later, there\u2019s still a shortage of Black doctors. Just 5% of American doctors\u00a0identify as Black, according to the\u00a0Association of American Medical Colleges. Of the more than 21,000 students\u00a0in U.S. medical schools in the 2018-2019 school year, roughly 7% were Black.<\/p>\n<p class=\"gnt_ar_b_p\">There&#8217;s a nationwide movement to change that.<\/p>\n<p class=\"gnt_ar_b_p\">Last week,\u00a0Morehouse School of Medicine, a historically Black medical school, and\u00a0health care company CommonSpirit Health\u00a0announced an initiative to develop a pipeline of\u00a0Black doctors.<\/p>\n<p class=\"gnt_ar_b_p\">The plan includes opening five Morehouse regional medical school campuses in underserved communities where CommonSpirit has health care facilities, as well as recruiting students who come from communities with a shortage of health care providers. Cultural competency in patient care will be an anchor of the undergraduate and graduate curriculum.<\/p>\n<p class=\"gnt_ar_b_p\">Helping a patient become healthier, said Morehouse School of Medicine dean Dr. Valerie Montgomery Rice, partly depends on\u00a0a patient\u2019s trust in a doctor, a positive doctor-patient relationship and an understanding of the\u00a0patient\u2019s environment.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cAnd many times, that occurs through a cultural lens,\u201d Montgomery Rice said. \u201cIf you can relate to something about that person\u2019s story, or have some indication of what their experience has been, then the recommendations you make as a provider (are) going to make a difference.&#8221;<\/p>\n<p class=\"gnt_ar_b_p\">Several studies have shown patients of color benefit from having doctors of color. An analysis of Florida hospital records published in the journal Proceedings of the National Academy of Sciences\u00a0found\u00a0<a class=\"gnt_ar_b_a\" href=\"https:\/\/www.usatoday.com\/story\/news\/health\/2020\/08\/19\/black-babies-more-likely-live-when-treated-black-doctors-study\/3389521001\/\" target=\"_blank\" rel=\"noopener noreferrer\" data-t-l=\"|inline|intext|n\/a\">Black babies were less likely to die<\/a>\u00a0in the care of Black doctors than white doctors.<\/p>\n<p class=\"gnt_ar_b_p\">And as the coronavirus pandemic has laid bare disparities in health outcomes and health care access among Black, Latino and Native American communities, the need for a more diverse medical workforce is more important than ever, Montgomery Rice said.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cThe COVID-19 pandemic really did sort of pull the curtain down,\u201d she said. \u201cIt\u2019s not just improving access to health care. It\u2019s actually giving an opportunity for people to benefit from the access to that care. And a provider helps with that.\u201d<\/p>\n<p class=\"gnt_ar_b_p\"><strong class=\"gnt_ar_b_al\">&#8216;An unbelievable chain of oppression&#8217;:<\/strong><a class=\"gnt_ar_b_a\" href=\"https:\/\/www.usatoday.com\/in-depth\/news\/nation\/2020\/10\/12\/coronavirus-deaths-reveal-systemic-racism-united-states\/5770952002\/\" target=\"_blank\" rel=\"noopener noreferrer\" data-t-l=\"|inline|intext|n\/a\">America&#8217;s history of racism was a preexisting condition for COVID-19<\/a><\/p>\n<h3 class=\"gnt_ar_b_h2\">&#8216;It&#8217;s hard to be what you can&#8217;t imagine&#8217;<\/h3>\n<p class=\"gnt_ar_b_p\">Several groups have been working for decades to help build up more Black doctors.<\/p>\n<p class=\"gnt_ar_b_p\">The Association of Black Women Physicians, founded in the 1980s, mentors women of color throughout their careers and offers\u00a0scholarships for medical school.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cIt\u2019s hard to be what you can\u2019t imagine,\u201d said Dr. Sylvia Gates Carlisle, president of the group. \u201cIf only 3% of the Black physicians in America are Black women, it makes it hard for folks to even imagine what they haven\u2019t seen. We try to be visible in the community to be role models for what\u2019s possible.\u201d<\/p>\n<p class=\"gnt_ar_b_p\">Gates Carlisle, a geriatric doctor, said the association&#8217;s\u00a0Sister-to-Sister program aims to empower Black female doctors-in-training by matching them\u00a0with senior physicians.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cOne can feel very isolated, wonder about experiences,\u201d she said. \u201cHaving other people who have been through the path and the process can be encouraging and can validate certain experiences.\u201d<\/p>\n<p class=\"gnt_ar_b_p\">Hayes-Jordan said mentorship was crucial in overcoming obstacles as a woman of color in medicine, such as having to prove she was\u00a0worth investing in.<\/p>\n<p class=\"gnt_ar_b_p\">The researcher, professor and accomplished surgeon of pediatric oncology lends her experiences\u00a0to her own mentees as president of the Society of Black Academic Surgeons.<\/p>\n<p class=\"gnt_ar_b_p\">The group&#8217;s mission, she said, \u201cis to foster the development of African American and Latino surgeons across the United States and get them into positions to be successful.\u201d<\/p>\n<p class=\"gnt_ar_b_p\">She recalled her own mentor recruiting her to St. Jude Children\u2019s Research Hospital for a pediatric oncology fellowship. That kind of advocacy helps elevate people of color when unconscious bias colors those who review applications,\u00a0she said.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cI didn\u2019t know I was going to be the first. But my mentor knew. And now I pass that on to students and trainees that I mentor \u2013 because I know that they don\u2019t know what they don\u2019t know,\u201d Hayes-Jordan said.<\/p>\n<p class=\"gnt_ar_b_p\">She not only gives them advice, but she also advocates for them. \u201cI\u2019m calling people on their behalf and telling them how wonderful they are,&#8221; she said. &#8220;People may not recognize their implicit bias, and you really need to remind the individual\u00a0that this person of color\u00a0is as qualified,\u00a0if not more qualified, than\u00a0the other candidates.&#8221;<\/p>\n<p class=\"gnt_ar_b_p\">Young people of color need that mentorship early, she said, because their\u00a0talents and smarts may have been overlooked in school, chipping away at their confidence and ambition.<\/p>\n<p class=\"gnt_ar_b_p\">\u201cWe need to be mentors and sponsors all the way back to the middle school level,\u201d she said. \u201cWe really need to identify students who are doing an excellent job in math and science.
